Posibles predictores de conductas de ciudadanía organizacional en una muestra de empleados en Puerto Rico

Resumen


El propósito de la presente investigación fue estudiar los posibles predictores de las manifestaciones de las conductas de ciudadanía organizacional (CCO) en el trabajo. Las variables predictoras que se consideraron fueron la satisfacción laboral, la justicia organizacional, el compromiso organizacional y el contrato psicológico. Un total de 219 empleados participaron por disponibilidad, de los cuales un 52.1% (114) fueron mujeres y 36.9% (81) hombres. La edad promedio de los participantes fue igual a 34.49 años con una desviación estándar igual a 11_55 años. Un total de 28.3% ocupaba un puesto gerencia] y un 62.6% trabajaba para una organización privada. Los resultados sugieren que todas estas variables se relacionan con las manifestaciones de CCO siendo la satisfacción laboral la que correlacionó con todas las diferentes dimensiones de las manifestaciones de CCO, aunque el predictor que más alto correlacionó lo fue el compromiso afectivo con la dimensión de Virtud Civil y las manifestaciones de CCO en general. Se discuten las posibles implicaciones de estos hallazgos a nivel organizacional.

Abstract

The aim of this research was to study the possible predictors of organizational citizenship behaviors (OCB) in the workplace. The predictor variables of OCB studied were job satisfaction, organizational justice, organizational commitment, and psychological contact. A number of 219 employees participated in this research in which 52.1% (114) were women and 36.9% (81) men. The average age of the sample was 34.49 years of age with a standard deviation of 11.55. A total of 28.3% (62) occupied a management position and 62.6% (137) work for a private organization. Results suggest that all these variables are related to OCB in varied degrees, being the job satisfaction the one variable that correlated with all manifestations of OCB. Although the strongest correlation was obtained by the affective commitment with the Civic Virtue dimension and OCB in general. Organizational implications of the present findings are discussed.
